So pretty much everyone in my group got the same BPI and obviously STI as well. So it doesn’t matter if you’re a low or top performer. Makes sense now why I see some talented people here do the the bear minimum.

Nobody else in your team was even eligible because the number of leadings is capped. You were the only one. Leadings on my team are handed out to make angry people happy or just whoever was lucky enough to be working on the directors pet project.
Not true. I was leading this year ,and my STI was over my target (105%), Performing was 87% of target. If your target is $25k, that's a difference of several thousand dollars.
I work 40 hours a week, no more. I balance my work and life well. When I'm working, I put my best effort forward, produce good work, and behave as a good partner and a good teammate. It's pretty straightforward.
At best in the old system where managers had some imput I’d make maybe 2k more for a leading vs performing. Very much not worth it.

If seniority yields a better employee, then yes, seniority should matter. Otherwise it risks enabling complacency. Think Adam Sandler's character Skeeter in "Bedtime Stories" vs Burt Young's character Paulie in the Rocky movies. Skeeter was the guy who had been there the longest and knew how to do everything. He wasn't very appreciated but in the end got the girl and everything he wanted. Paulie on the other hand was there a long time at the meat packing plant but hardly did anything. He survived on seniority. We don't need those types here.
Unfortunately your manager went to the school of "everyone gets a trophy". What a joke, your manager will not stop until all employees are getting the same salary, same working conditions, same bonus, same vaca, same bennies. Seniority counts for nothing.
Return to the office needs to be implied . Otherwise morale will sink and overseas call will be the new normal.

Some of us know enough to work hard without selling our souls. Each person needs to find their happy medium.
