The only way to get a raise is when you are a very critical member of a team and cannot be replaced because you alone know the pile of code that has been gathering over years by people who had no idea what they are doing. And that is when you directly ask for it.

The average raise is a bit higher than 0%, but the average engineer gets a 0% raise since the raises only go to to the top 10-20% of engineers.
