Clarification on PIP Process

I submitted a few names for KOFS, and my manager emailed me saying he didn’t approve the names I chose and that I needed to replace them with the names he wanted. During the PDS review session, he kept emphasizing the “improvement” sections. Even when six KOFS said I communicated effectively, he focused on the one person who said otherwise. Bottom line: I feel like I’m being targeted for a PIP. I’ve read posts where people mentioned coaching, training, and scorecards, but I’m not clear on how the process actually works. Is it just you and your manager or other people get also involved?

Can someone explain what really happens? Is it just between you and your manager, or do other people get involved in the process as well?

I think so. There are many examples that all were good and all of sudden PA meeting they delivered the message (PIP). My manager said its not what KOFs say its what they not say... whatever it means

My experience is that when the KOF matches the supervisors narrative it's used. When it doesn't fit it's disregarded. Last year I had KOF from 3 people, I know what they wrote since they sent it to me. These people have become friends and have no doubt that what they sent me is what they really submitted. Nothing could be construed as negative. During my performance review I was told there was other KOF brought up in the ranking meeting and that it resulted in me being put in the NSI group. No information was provided about this feedback. When I got my PIP it was mostly generic. When I asked which part of it was related to the extra KOF feedback they wouldn't answer. Make no mistake, the system works in whatever direction they want it to.

@OP oh yeah.My manager consistently applied different standards to me compared to his preferred employees. For his close colleagues and ‘golden children,’ he dismissed negative KOF comments as unimportant or said the reviewers ‘just wrote something.’ However, when it came to my evaluations, he emphasized every negative point, even minor ones, and ignored positive feedback. He also brought up a project from the previous cycle that had already been terminated by management, using it to justify a lower ranking.

It’s likely not your boss but your bosses boss. That person has a PIP target to meet and has decided you are it. Your boss is just running the process for sufficient documentation to avoid blowback.

Sounds exactly like what happened to me. I chose KO's based on who's worked with me the most, who is familiar with my work, people I've worked on projects with, etc. I was also told that some of the names I chose were not approved of for whatever reason. And yes, I ended up getting PIP'd. Your supervisor is trying to drive a narrative for a predetermined outcome.

@OP In PIP process if there is a score card and people pretending coaching you (they are yup for promotion by your boss, they need to say they did this) you will be terminated. BTW the coaches follow your boss's lead they are not there to help you its just for their own promotion

Not sure if it’s normal but my supervisor also added a person who wasn’t as familiar with what I delivered but was more in sync with the narrative my supervisor wanted to promote. This is the first time this has happened to me that my supervisor changed my KO list. The person they selected wrote some crazy lines not even related to my contributions as something I needed to do better on. I manage a team but I know that doesn’t make me immune. Does this usually lead to a PIP?

Maybe ask your boss the likelihood of you being the PIP sacrifice and he might honestly tell you.

Your career and time in EM is done already. Don’t waste time trying to make it work. Once you are NSI, any time in your career. You are done. Move on.

  • if you are out on a PIP your supervisor will have to document a plan and your progress in meeting the plan. There are forms the supervisor fills out and sends to HR. You won’t meet with anyone except your supervisor. Your supervisor decides if you pass or fail the PIP.

Yes they focus on what they need to drop you. Downstream is the worst.

Your supervisor needs to pick someone to pip, otherwise he will be piped....kof does not matter here, he just needs to pick some one to pip. It's the same for every supervisor.
