XOM Ranking system?

I’m a field employee at PXD. Can someone explain this process. Also I’m over 50 how long till they cut me?

I wish I had a real statistic but once you are placed in PIP, you are essentially put on notice and soon to be fired. It’s just like how they place you on hiPoTential. For the next 3-5 years some senior executive has set your trajectory and it has been agreed. Unless something dramatic changes in your behavior, you will continue to this path. 25 years at EM and I’ve been on both sides. There is no long term career unless you dedicate 110% to this company or acquire a specialized skill they can’t release.

Listen OP, you must start looking for another job. Really. Do it for your own health and for your family if you have one. Listen carefully. You're in he-l now. get yourself out before it ki-ls you. Read what people are writing on this site. Most are telling you the truth. Exxon isn't the place for a career anymore. I'm so sorry for the Pioneer people. So sorry. You guys had a career. Not anymore.

Normal employees typically drop in ranking when they move into a different line of work they are unfamiliar with.

HiPos are moved into different lines of work every one to 2 years, never master the new lines of work, and sometimes never understand the new lines of work, but it is forbidden to drop their ranking.

I know a Supervisor that was given an id--t HiPo to babysit for a year. He placed her on the appropriate spot in the list under his top performers, against management advice, and he was tanked in the ranking because of his honest assessment and failure to lie in the ranking session.

Yes there will be new hires to replace the ones that won t come from clinton. They will be treated fine for a few years and then the down ward spiral happens. I am at 52 and will be protected till 55 but after that the bullseye will in on my back. The bullseye grows every year after 55. The new structure will be terrible because of the new persons. Exxon will have to move people in the rankings to make space for them. It has already be said that PIPs will continue even with the loss of employees from clinton, sarnia and calgary. 3 to 5 percent PIPs. I changed positions a couple of years ago to help a group out. My ranking dropped because of the move and they said it was due to familiarity with the new work. You can sometimes be forced in ranking and they will use anything even so small against you to justify a drop.

They will replace any job they can out source. It doesn’t matter if you are minority or female, the numbers need to look right so it doesn’t give the appearance of discrimination. In recent years, supervision denied people training to do their jobs. They stop developing people or give them growth opportunities once they reach certain age.

This group can be very negative and probably overstates how bad things are. However, there is a reason for this. The company uses the performance assessment to reduce headcount. The process can be fickle and any person can be erased for anything from performance to manager doesn’t like you or they have to give the PIP to someone and you drew the short straw. Even when you do well they make you feel bad about it. It has been demoralizing to me even though I continue to survive and from the outside it looks like I have done OK.

The closer you are to the valve….the harder it is to replace you. Engineers are a dime a dozen. Experienced field hands are harder to replace.

There are five categories from Outstanding to Needs Significant Improvement (NSI). Each year HR makes the company put a percentage in the NSI category (5-8%). Everyone fights to not be in that rank… if you get NSI you can take 3 months pay and leave the company. Or out on a performance improvement plan (PIP) and either pass it and stay… or fail it and leave with no money. There’s more to it but that’s the general idea. Everyone tries to outrank each other and your ranking is based on a moving goal post and popularity contest … it’s the Hunger Games.

If you're a skilled non-MPT worker just keep your head down and keep doing your job well, they'll tell you you svck, but you'll be fine until retirement age

If your job can be done remotely, you will be replaced in few months by someone at BTC.

If your job requires on site presence, EM likely has already applied for a work permit for an Indian to replace you.

If you can get to 52 without being replaced, you will be safe until you term 55, then shortly after you will be labeled “Needs Significant Improvement”, no matter how good you are at your job.
