Retaining highly skilled and motivated employees is a challenge at Ford

Long time Ford manager. Very concerned about Ford future and the choices those above me are making. I checked my email and the survey results are published to all leadership levels. I didn’t have time to puruse in detail. The presentation is quite nice and can be filtered by location, grade, work group. There are tips on how to use the data. The results are positively grim.

IMHO Ford made a huge mistake when they did away with the 9+ bands twenty years ago. This too was the result of some high paid consultant recommendation.

Before that there was a clear technical and managerial path. Then overnight all the 9&10 became LL6 and HR started thinking all LL were to be treated the same. Thereafter there has been a continual decline in Ford employees skill levels. Once employees realized that technical excellence was not valued they exited as they saw no tech career path. Retaining highly skilled and motivated employees is a challenge at Ford. I am now having troubles sleeping as I can see that they are selecting the technical working LL6 for separation. I feel guilt as I fought to get two of my employees an LL6 and gave them 3 motivated top achieving youngsters to mentor. Now they do not meet the need 6 reports or you are gone rule. Sad for these LL6 and sad for Ford. Sad for Ford as it will signal that the motivated technical youngsters should leave Ford as they see they will not be valued. Employees listen to actions not words.

One other thing that sticks in my craw. They have a stack of LL6 promotions that they are holding onto in my area until July. They fully intend to re-bloat. They never remove the cancerous LL.

As I am writing this I have convinced myself that I am so done with fighting the good fight. Time to retire.

Hell yah they will do something about the survey. They will stop doing it, and lay-off more employees. Now do you really care about a survey, or your job?

Does anyone think they are targeting people designated as “highly compensated employees”? IRS defines these people as earning more than $120k. Might explain why some of the hard working older folks have been let go but the deadwood remains.

It’s best to be the first rat to jump off a sinking ship. You’ll be able find an unoccupied piece of flotsam to crawl onto. If you wait, you’ll have to tread water. People with the most needed skills will be the first to leave, and the hardest to attract back.

@YHRDMaZ-yid History repeats over and over. First they cut, since the people deciding who to cut do not know who really does the work they invariably cut the wrong people. So instead of correcting their mistake and cutting the deadwood who can’t do their work, they justify hiring more people and more people. Bank on it. Fat-thin-fatter-thin-fatter-thin-fatter

You can see this on a smaller scale daily at Ford. Depali is promoted to position they are not qualified. A month later Depali is allowed to create six positions to do the work hw was promoted to do, but is incapable of doing. Depali then gets another promotion to LL6 to manage the people, all of which are friends and relations. Since they do not have the skills Depali hires consultants to do the work, that he was originally promoted to do (and as of yet is not done).

Anyone with engineering or IT skills and wanting to hone their craft should be interviewing and getting out of Ford asap.

The company leadership is corrupt and only out for themselves. It sickens me to watch all the intentional waste with overstaffing and buying unneeded and unused hardware and software.

People don’t have enough work to do so they practice the Ford official sport of ShxtStirring.

Our org is fully planning on rebloating in June. Our LL5 is building a fiefdom and creating more LL6 under him. We had new college hires that were added to the org to bloat it out and they saw that no one was doing any work and now they sit and watch videos all day. There is no one to mentor them. Hour LL4 looked us right in the eye and told us we were growing and that there would be no layoffs in our org. No one believes him.

Our org is bloated already. We have double the people we need to get the job done, so everyone is eyeing everyone else with suspicion. Except for a few obvious a**s kissers, we are not sure who will be let go.

I have several top achiever ratings in the last couple of years, but this year I was given an overall achiever rating with "top achiever" ratings in about half the categories. My work has not deteriorated at all. I figured it was because they needed to give top achiever to some a**s kisser so they could promote him.

I have started interviewing outside Ford.

Just like our company, it's a project management hub, suppliers do all the design and know more than you. Your job is to manage them the best you can and play the corporate game.

Question is will top of Glass House do anything regarding the poor survey results? Looks like a lot of it won’t suddenly be fixed when SRD completes. It will take a long time to restore confidence at working level. This will be a true test of Hackett’s inner circle...will they recognize and react to this crisis?
