When you stop rewarding results and start emphasizing attendance, don’t be surprised when people optimize for attendance instead of results.

One of the biggest mistakes this “leadership” made was creating a 5x RTO policy for everyone because of the actions of a few.

The understanding has always been that the push toward 5x RTO was driven, at least in part, by concerns about a small number of people who weren’t meeting expectations under the 3x8 policy. Whether that’s true or not, those people are largely gone. The ones paying the price today are everyone who complied and remained.

Instead of holding poor performers accountable, leadership rolled out a blanket policy that treats everyone like they need to be monitored. High performers, average performers, and low performers all get the same treatment. That’s completely a$$ backwards.

Good people managers manage performance. They don’t replace performance management with one size fits all policies that punish the majority because of the minority.

So, the unintended consequence is the new 8 & skate culture.

People who used to go above and beyond now focus on just checking the box. Badge in, sit for eight hours, badge out. Time that once went into extra work is now spent commuting. Discretionary effort has simply been replaced by compliance.

The irony is that the policy intended to improve accountability has actually reduced it. When you stop rewarding results and start emphasizing attendance, don’t be surprised when people optimize for attendance instead of outcomes.

If someone isn’t doing their job, you deal with that person. You don’t build a policy that discourages the very people you should be trying hardest to keep.

RTO has nothing to do with the actions of a few. RTO and relo are inexpensive tools to drive attrition. That's it. If you really think that a guy who rings home $50M a year cares about where you sit? Do you think your AVP wants to see you in the elevators every day? Even your director sees you as a means to an end. Let's say that my org says that an L3 director has to have 12 direct reports. You are a title on an org chart. The d-mber you are, the better. You are the sandbags that we drop when the surplus fairy comes calling. But, really, good or bad doesn't really matter. You can be a great worker who happens to be on the wrong project. And, let's not forget, any L2 IC is replaceable with a vendor.

But, please go on with how much you hate RTO or how little work you do. If you hate it, but you stay, you are exactly what we want. See, you'll stay until you find a new job. No severance! If you 8 and skate, congrats, you are exactly what we want. You are body on the org chart that allows your equally worthless L3 to keep her title and salary. You are a sandbag that can be cut loose with no impact on team performance. You are a bargaining chip that one director can use when another director needs another body in their org.

If you still don't get it, you are a tool to allow your manager to keep her/his role. If you are good looking and smart, or at least sound smart, you are an asset that I want around me. If you are overweight, have poor hygiene habits, dress poorly, or overtly politically or socially charged, you are a liability. Do you really think I want to see/hear/smell you day in and day out? But, letting you stay at home makes you feel like you are in the cart rather than simply pulling it. We can't have that. You need to be in the office and online so that your manager's metrics stay in the black where they belong.

Be happy. Once we have reliable attendance metrics, we can focus on productivity metrics. Anyone who remembers having to track your hours to a ticket or project will know what I am talking about. If you don't know, it means that you have to demonstrate 5-6 hours per day to a specific project and task. That was fun seeing 300 hours a week assigned to tasks that were estimated at 40 hours! Or, even better, 40 hours a week to administrative time. Toilet lurkers, beware!

OP the one thing you are forgetting is what the real goal of 5xRTO is. The real goal was not stated publicly but is easy to conclude. Stank wants as many people off payroll without have to give them severance. 5XRTO is the impetus for that result.
